Good question Shabbar.  I've been a trainer for almost 20 years now and here is what I've come to realize:
 
In a nutshell, trainer effectiveness is always based on learner's improvement.  And I base it on all levels of the Kirkpatrick's model.
 
In Kirkpatrick's model, there are 4 levels of training evaluation:
1.  Reaction - evaluation is usually based on trainer's observation and evaluation surveys.  While this will provide immediate feedback on the the effectiveness of a trainer, this may not always show accuracy of results.  I had a trainer once who would always score high on her evaluation and when I ask the trainees how they were, they would always say they are having fun and learning (almost always in that order).  When I observed her class myself, I learned that she spends a substantial amount of time in relationship-building activities and bonding moments with the trainees which resulted in them giving her high marks in the evaluation forms.  Though this level's evaluation
2.  Learning - this is usually accomplished by written and practical assessments.  This also bears some weight in the whole equation.  This tests the Knowledge competency of learning.  At the very least, a learner must know the basics and the trainer must have accomplished those.  Even complex training courses would include processes and basic principles.  Expect though that this is only a gauge of the person's knowledge and possibly a bit of skill.  In practicall assessments, skill is tested but the true test of skill is in how it's applied.  What I check in practical assessments is how much they follow the processes.
3.  Application - For most leadership trainers, this probably will have the heaviest weights since the fourth level (ROI) is not that easy to measure.  Operational audits are the best methods to measure this.
4.  ROI - This is the best measure of trainer effectiveness but it is not always the easiest.  Training is but one out of the many factors of performance and there is no single way to isolate how much of the learner's performance is attributed to training.
 
In this model, I would normally give 1:2:4:3 or 1:2:3:4 ratios to the trainer's scorecard.  In the absence of the 4th level, I would give 3:5:7 ratio.
 
Other factors I consider as important for traines are retention and course customization.

Greetings from Shabbar Suterwala.

I receive many calls / emails from aspiring to be trainers as to what makes a Trainer Effective..?

Training has been and will always remain a passion for me. Having a transition from Software to Softskills in the year 1995 it has been a journey continous learning.. unlearning and re-learning process for me.

Apart from the various additional qualification and certifications what has helped me, it is the actual experience of being in the classroom / training room that has helped me a lot to be successful. Not to forget the crude and rude feedback that I was ready to receive without being defensive or argumentative.

Need to mention one of the comment received even before the training started was ..."this young man.. will he be able to handle my team...". Without being reactive or prejudice about the comment/remark I gave my 200%.

So the point here I wish to make is "What makes a Trainer Effective..? " I am sure every trainer has his/her own formula..!

Is it Knowledge, Skills, Attitude? or.....there is something more...?

 Invite views / experiences / suggestions which will help the trainer community some kind of checklist or benchmarks to set for effectiveness.

I intend to compile all the comments - suggestions into a manual form to be used by trainer to be effective with due acknowledgment.
